An Assessment of Organisational Commitment among Healthcare Workers in Ibadan

Organizational commitment is critical in influencing job satisfaction, retention, and overall performance. This study examines variations in organisational commitment levels across specializations in Nigeria’s health sector. A cross-sectional study involving a total of 397 healthcare professionals (doctors, nurses, pharmacists, technicians, and administrative staff) who were selected using a multi-stage sampling technique, with data collected through structured questionnaires. Participants’ ages ranged from 25 to 64 years, with a mean age of 41.58 years (SD = 9.90). The hypothesis was tested using ANOVA at the 0.05 level of significance. The results revealed a significant difference in organisational commitment levels among various professionals. Doctors (x̅ = 24.68) and administrative staff (x̅ = 25.01) exhibited significantly higher affective commitment compared to nurses (x̅ = 23.85). Administrative staff (x̅ = 26.75) and technicians (x̅ = 27.36) reported significantly higher continuance commitment than doctors (x̅ = 24.68) and nurses (x̅ = 23.85). Doctors (x̅ = 27.82) displayed significantly higher normative commitment than pharmacists (x̅ = 25.12), nurses (x̅ = 25.33), technicians (x̅ = 22.56), and administrative staff (x̅ = 20.68). Regarding overall organizational commitment, administrative staff (x̅ = 79.08) and technicians (x̅ = 76.64) demonstrated significantly higher commitment than doctors (x̅ = 68.30) and nurses (x̅ = 66.86). The study concluded that organizational commitment varies significantly among healthcare professionals based on their roles, with doctors and administrative staff showing stronger emotional and normative ties to the organization, while technicians and administrative staff have higher continuance commitment. Recommendation is for healthcare organizations to create strategies to meet the unique needs of each professional group, including career development opportunities, supportive work environments, and targeted interventions.
